Zenova Company Essay
Zenova is a company where open based on Hanover, Germany and run by multination group, main products of Zenova Company are health and beauty products which are focusing on female customer. They have set up a project team with 16 person who are member draws from subsidiaries in Europe, America, Asia and the Middle East. As a result, Ryan Douglas was chosen to ride the project and manage all of works that are conclude in project. However, the result of work is realized that the productivity of project is really low by being badly managed. It leads to new manager should replace Ryan Douglas’s position but the problem is now they have 4 options for that position: Elliot new business manager, Janet computer services, Anna transport manager and Koichi sales director.
Before analyses those managers, we will look at the current manager Ryan Douglas first. Ryan Douglas is a good person at work with many characters such as decisive and understand employees by given another chances for their failed to do it again. However, all of that things is still not good enough to become a best manager for this project. Ryan Douglas has decisive character so he made the decision is really fast and it’s really good because we have a lot of things to do so without quick decision the speed may go down. However, he not always check the point of ideas carefully and analyze problems for employees so when we applied new ideas into project, it didn’t work because of many errors and wrong steps to finish this idea. As a result, when we asked him about this failure in this project and he gave us another opportunities to do it again but he didn’t show us the point which we did it wrong. Besides that, time management and understanding the employees are also the weakness of Ryan Douglas.
Members in group is managed by Ryan Douglas are from different cultures and also different age. Although Ryan Douglas knew about that, he still used the same approach and style with everyone. Moreover, he is not a kind of friendly person when his employees like warm and friendly people but it may understand for him because the amount of work may leads him to pressure. One more things, a motivation or challenge at work is a necessary thing at work to make it more effective and higher productivity while he didn’t do that and also tried to do many things himself so employees may realize that he didn’t trust his employees. To conclude, it shows that he had no team-building skills or understanding of different individuals.
Next, 4 manager will be analyze the weaknesses and strengths to decide who will replace the position of current manager Ryan Douglas. Firstly, Elliot a new business manage. His job is giving instructions and see they are carried out. In addition, his is not interested in excuses if the work isn’t done. He is decisive person also like Ryan Douglas but sometime he fail. It’s not difficult to accept a truth that everyone makes mistake. He have a good point that to give staff clear goals and check often to make sure they are meeting deadlines which couldn’t do by Ryan Douglas and also listen to his staff when they are arguing then tell them what to do; so he may a good listener for employees who like to conflict or discuss at workplace which will help more effective and higher productivity at work.
However, his staff are multinational and he is trying to adapt his management style. It’s a good thing but in the present, the project is slowing down so he has to spend more time to adapt his management style while he has to directly continue work with this project and make it go to the right way. About his personality, he is tough, fair and loyal to staff which is really nice to be a management but still a bit impatient at times while management require patient to understand the employees and work with a lot serious problem so he may be depressed after hard working. He may a kind of authoritarian or autocratic management style, this can be a highly effective management style and is well suited to specific situations that require absolutely clarity on objectives and methods, where time is scarce or team members unable or unwilling to participate in decisions.
Secondly, Janet a manager computer services. Her profile make a strong impression on me. She said that she is a people person and her job is trying and making sure everyone’s happy in the department and she also enjoy meetings which is really good to listen and discuss with staff. In addition, she is very different from other manager because she talks about goals with her staff and decide them together while another manager try to decide everything but still listen their staff. However, after the discussion or meeting, you cannot change her mind because she has done it in the meeting together with her staff; very decisive person.
The most special thing is that she spend lots of time sorting out staff problem because she think it’s a priority. This group is a multination group who are different ages and from different cultures so her management style may available to manage them, understanding about them and this group like warm and friendly people which Janet’s personality has. Moreover, she already good as well-organized so to work with a multination group is not a problem for her. Her profile is really good but the weakness of her is try to make sure everyone’s happy in the department because for some reasons she has to decide whose ideas she will choose or reject for project to make higher productivity; if she cannot do that, the relationship between the staff and management may change or disappear when everyone can talk to her and try to decide the problem.
Thirdly, Anna a transport manager who is an ambitious, hardworking and responsible, very powerful person. She is transport manager so her strengths absolutely are organizing, getting job done and motivating. Company never concern about what you will do, work effective or not; the only thing they need is getting job done and Anna has knew about that, she is pragmatic. She always set goals then let the staff work with it. This is a problem because the current manager Ryan Douglas applied it in his management style, he gave clear instructions, but very brief and his staff all felt they needed more information so Anna may make them confuse again about instructions problem.
On the other hand, she likes to offer her staff incentives such as bonuses, prizes, free holidays which is really fantastic for her staff but where she will get those incentives; from company capital. Company probably reject her ideas. However, if she make this project more effectives or bring more benefits for revenue of company, they will think again. In addition, it may change the staff when they work to finish project but now they will work for their prizes so they have to competitive with each other. However, it is for the purpose of bring out the best in staff. Anna may a kind of autocratic management style because she dictates orders to their staff and makes decisions without any consultation. The leader likes to control the situation they are in. Decision are quick because staff are not consulted and work is usually completed on time.
Finally, Koichi, sales director in Europe. He totally different management style from each other. He only have one purpose is meet the targets set by my superior and he also said that he is a democratic person and hardworking. He like discussing our goals with staff and the most important is he never take decisions without consulting staff. However, he will not allow for his staff to argue at work because it is very bad for team morale. He probably true because for some reason if they try to argue with each other to make them right, it doesn’t mean anything and may harm for the team work.
The situation of this project is really bad so the company need someone work really hard and Koichi who can work six day a week, often at the weekends and also expect his staff will do the same. His strength is really attractive to the company when they are confuse which one should be choice to replace Ryan Douglas. He may a kind of consultative management style which combine of autocratic management style and democratic management style. The manager will ask views and opinions from their staff, allowing them to feel involved but Mr. Koichi will not decisions without consulting staff while other will ultimately make the final decision.
Four candidates with difference management style, all of them have bot strengths and weaknesses which may harm or help this project. This project now need a manager who can trust employees in work and also know how to contact with them. In addition, the manager should work effectively to show the employees his ability to follow and this is a multination group show the manager should understand each member in the group so he can separate the level of work more effective and finish in time-limit. They need a laissez faire management style or consultative management style. From that information, I think that Eliot is not a good choice for this position because this is new kind of management style while he is trying to adapt, and his strengths is not good enough. About Janet, she is really kind and the staff is really like her because she try and make sure everyone’s happy in the department and also talk about goals with them.
However, it require more time to finish work because the manager may warm and friendly but without punishment and deadline setting for her staff is not acceptable from company. Next, Anna is really good but in this situation she cannot work because she is using Autocratic Management Style which is good but not available for this project. Finally, Koichi is the best choice for this project because he work very hard, know the difference between staff and manager so he will work more effective. The most important is he using consultative management style which is difference from the current manager Ryan Douglas and available for this project so the company should choice Koichi to replace the current manager Ryan Douglas.
