Case summary:

This case deals with the company named, FIS Consulting Services, who damaged the company's image. This case has described the problem in FIS project team's organizational behavior and its result. FIS Consulting Services was an Indian entity located in Noida, India. It was a business process outsourcing company specializing in consulting and financial advisory for global clients. FIS consultancy was serving in the service industry to train and advice on financial and other solutions on-site and off-site services based on the client's requirements.

The company also assisted clients in enterprise application implementation.

FIS sends an offshore team of two to New Jersey, but the team faces with poor management, lack of coordination and problems on sharing of information. They all were sent to complete a specific goal i.e, to develop an ERP training material for the client but ended up having conflict among themselves while working toward a common goal. The junior member Sara and Shri reported to Philly, the project manager.

In a few months more people join the group and things gets worse due to lack of communication and their behavior.Small group were formed and wasn't coordinating with the rest of the members. Team leader, Rishi was about to get promoted so he tries to pleases Philly through gossip and bringing his personal matter to gain sympathy. Project started going downhill and they needed human resource manager for urgent action to rescue the project team.

In overall, this case deals with various factors such as lack of leadership and ethical values which shows why the team performance was lacking.

Problems:

Appraisal system and its credibility:

Appraisal system is created to increase the overall quality of the team and to satisfy the customer needs.Although they were working in as a group, appraisal was hihghly dependent on the individual's performance. There were three levels of employee's appraisal

(a) below expectations

(b) met expectations

(c) exceeded expectations.

This was the main problem because they wanted to be the best so lack of teamwork started from here. Every employee tries to do their best to get promotions, bonuses and appreciation. Therefore, tries to push other employees down.

Team not working effectively nor efficiently:

Rather than working in the group and saving time by sharing data and information everyone wanted to be it individually. Siddharth didn't wanted to share critical data with Sara. He thought that she should spend the same amount of time and collect those data. Siddhart said, she should return to him if she didn't find the data. Due to the credibility approach the company had, individualism started. They were all working for a common goal but they want to be the best of the best and started hindering each other's work. Later, sara found out he shared the same information with one of his group members.

Lack of trust and communication:

Rishi and his group were often found on lobby gossiping about their other team mates. The team leader Rishi used to gossip about the Sara regarding her lack of knowledge and incompetency with other group members. Rather than discussing the issue and sharing his concerns to sara he is creating a lack of trust among employees. Sara said, she saw the change in behavior of philly towards her after he made the comment. Also, Philly seemed very unprofessional according to sara. She mentioned," he was lax for unknown reasons." He seemed casual with the work and did not even answer to mails, calls and meeting. Taking a week to reply an email, not answering important calls from the clients, there works was sent to clients unchecked. Philly's approach toward each project started irritating the client team. His attitude made other groups members sit late after office hours to meet customer deadlines. Being the project head, he should have shown commitment by leading with example and to make other work on constructive lines.

Small groups formed within the team/ lack of coordination:

Being the team leader of the group Rishi was not taking any responsibility of the group. The groups were divided into many small groups and the communication wasn't made clear. According to Sara, "it took days to find which team members had a connection with my training material and course work. We were working like individuals and mini-groups within a team." Lack of coordination and communication made the client unsatisfied.

Solutions:

These are some of the solution, I think will be good for the company.

Group reorganization/ Change in management:

  • Company should hire someone
  • Who knows the job?
  • Who can implement the changes.

Feedback process:

Everyone is doing great as an individual but slacking really behind when it comes to team. So I believe that there should be a feedback process. Whether it is positive or negative feedback should be given. If someone has worked hard then appraise them but also for the group because everyone is good at something. Due to the effort of every individual they are being successful in the team

Leader of the group:

In my point of view, the company should have a good leader with strong leadership qualities. Someone who can take the right decision and judgement. Rather than demotivating,k pulling each others back, they should hire or make a new leader who has good values and belief on teamwork, who supports, accept changes and have positive mindset.

Transparency on the work

Work transparency is a must for any business. When important information is accessible, everyone will understand the goals of the company which will help in making better decisions. Assigning specific tasks and sharing the results with everyone. In general, making communication clear by introducing the team members who will be assisting them, their responsibility, expressing their expectations and deadlines

Team building meetings

Meeting should be held every once in a while to see the progress ad to check if all the colleagues are on the same page. Working in group and coming together helps to create more ideas and make work more efficient. Team meetings strengthen the communication and increases the productivity. The goal of this meeting is to improve the way the team members work together, connect them and build trust. A team building meeting makes a feeling of togetherness in the team, building shared goals, and fostering collaboration.

Terminate pete philly

Another solution would be terminate Philly, in the case we can clearly see that he isn't acting as a team leader. A leader is someone who holds the team together and supports the team. However, Philly is not leading with an example. His attitude towards his work and his team mates is causing the problem. His unaccepted behaviour such as, late replies to email, sending unchecked documents, ignoring calls from client and creating fraustraion in the work place isn't what we expect from the team leader.

Promote Sara:

In my opinion, Sara seemed to be a smart girl. She was good judgemental and knows how to distinguish what is right and what's not. I think rishi still lacks lots of leadership qualities. Being a leader, one should care about a team, but rishi is selfish and

Coordination with the clients from New Jersey and themselves:

Recommendations:

The best solution would be change in the management. After changing the management or re-organization the group. FIS should make a strong and straight forward expectation, responsibilities and be clear with everyone. No matter what they should be prepared to fulfill their clients expectations. All the team members should be made clear of need of sharing the data to be more efficient and effective. All the team members should be made aware that unethical behavior is not accepted.
